Leading HCM systems are sold on the strategic layer. Workforce planning, succession, capability mapping and predictive analytics. In most mid-market deployments those modules are configured, demonstrated once, and never used again.
What gets used daily is the administrative core. Employee records, leave, onboarding, policy acknowledgement, training assignment and reporting.
That gap is not a criticism of the software. It reflects what an organisation of a few hundred people actually needs, and how much analyst time the strategic modules require to be worth anything. Succession planning is a process with a system attached, not a system that produces a process.
Two practical implications. Price the modules you will genuinely operate rather than the full suite. And if you do want the strategic layer, decide who owns it before you buy, because unowned modules go stale within a year.
