Visibility bias is the tendency to rate people you see more highly than people you do not. In a distributed team it favours whoever is in the office on the days the manager is, and it operates without anyone intending it.
Two things reduce it. Assessment against agreed outcomes recorded in advance, rather than against impressions. And an input channel beyond the manager, so someone who works closely with a remote colleague can say so.
It is worth checking your rating distribution against work location once a year. If the pattern is clear, you have found something worth acting on before somebody else does.
